Private equity investment into the professional services market is no longer a passing trend, it is a strategic reality. With 67% of PE leaders globally planning to increase their investment in professional services over the next 12 months and UK-based PE firms holding £178 billion in unallocated capital (much of which is earmarked for sectors like consultancy, law, and accountancy), the landscape is shifting fast.
At Totum, we have been seeing the more progressive firms embrace change for years, but PE investment will accelerate this transformation. PE-backed environments will demand faster decision cycles, clear accountability for ROI, alignment with investor goals and a greater willingness to challenge the traditional legacy norms.
This shift demands a new kind of leadership, especially across business services. Professionals here need excellent change management skills, a results-first mentality and the ability to communicate effectively with a variety of stakeholders, amongst other traits.
PE firms view business services as profit enablers. This is good news for functional leaders, but it also raises the bar and the ‘modern’ leader will need to have a distinct set of skills which will include:
- Commercial mindset: leaders will need to look beyond service delivery and have a greater focus on profitability, scalability and client retention.
- Sense of urgency: PE timelines are more aggressive than firms are used to and leaders must be able to drive rapid execution. In a world where every month counts towards value creation, time is treated as capital.
- Delivery focus: strategy will still be important but delivery will be paramount. Leaders will need to be hands on and results driven.
- Transformation capability: leaders will need to be transform and shape operations, adopt technology and rethink client engagement models. This will include optimising pricing structures and expanding service lines.
- Collaboration and agility: success will hinge on cross-functional collaboration across business services functions.
- Data driven decision making: PE firms will value leaders who use analytics to guide strategy and identify growth levers.
The real challenge will be driven by the fact that professional services firms are deeply reliant on human capital. The partnership model and its focus on client relationships means law is fundamentally a people-driven business. Keeping the balance between this reliance on people and the commercial demands of the PE business will be critical.
It also means that firms may face cultural challenges alongside operational. Private equity investment means new direction and often new voices in the boardroom. Firms used to a certain way of working can face a period of adaptation as they deal with new processes and procedures, which can have a knock-on effect on business services functions. Again, the ability to manage transformation and communicate effectively will be key.
Consequently, working in a private equity-based environment won’t be for everyone. The pace of work is faster, the stakes are higher, and the margin for error is slimmer. External investors bring new demands and different questions. The drive for greater profitability brings challenges, but also opportunities for the right individuals.
Ultimately, the firms that thrive in this environment will be those that invest in the right leadership – leaders who can navigate complexity, drive change and deliver results. For professionals, joining a PE-backed firm offers an opportunity to drive transformation, deliver on new goals and reshape a firm’s culture.
It’s important to remember that private equity investment isn’t inherently good or bad – it is a force for transformation. For firms that embrace it strategically, it can unlock growth, innovation and long term-value.
